Abstract
Human Resource Management (HRM) practices play a vital role in improving employee performance, commitment, and overall organizational effectiveness. In healthcare institutions, effective HRM practices are particularly important because the quality of services depends heavily on the satisfaction and motivation of employees. This paper evaluates the relationship between HRM practices and employee job satisfaction in a hospital context. The study focuses on key HRM practices such as recruitment and selection, training and development, performance appraisal, compensation and benefits, and work environment. The paper proposes a conceptual model where employee engagement or organizational commitment acts as a mediating variable between HRM practices and employee job satisfaction. The research adopts a theoretical and conceptual approach supported by previous literature in the field of human resource management and organizational behavior. The findings of the study highlight that effective HRM practices significantly contribute to higher levels of employee engagement, which in turn enhances job satisfaction. The study contributes to the existing body of knowledge by emphasizing the importance of strategic HRM practices in healthcare institutions and suggests that organizations should focus on strengthening HR policies to improve employee satisfaction and organizational performance.
